Abstract

The phenomenon of sexual behaviors considered deviant, such as lesbian, gay, bisexual, and transgender (LGBT), is known to have significantly increased according to various sources. Homosexual behavior is viewed as contrary to human nature and is considered to disturb the essence of masculinity and negate the rights that women should rightfully possess. These actions are seen as potentially disrupting social balance and fostering indifference towards principles of ethics, goodness, and human empathy. As a result, LGBT workers often face discrimination from the early stages of recruitment, performance evaluation, to promotion. Despite working for a considerable period of time, employees known to be LGBT find it challenging to receive positive performance evaluations and promotion opportunities. This situation has sparked researchers' interest in conducting further studies. The aim of this research is to delve deeper into the psychological well-being experiences of lesbians and identify factors influencing their psychological well-being in the workplace environment. Subjects in this study are women with lesbian sexual orientation who meet the criteria of (1) being productive workers and (2) young adults aged at least 20 years old in Semarang City. This study adopts a qualitative phenomenological descriptive research design (PFD). Data analysis in this research adopts the descriptive phenomenological research method (PFD), focusing on the process of describing experiences to reach the essence of those experiences. The findings of this research indicate that the psychological conditions of lesbian women are influenced by complex internal and external factors. Research findings show variations in the level of psychological well-being among the three informants, with most facing challenges such as stress and concerns about stigma and discrimination. These factors often hinder lesbians from achieving optimal psychological well-being in the workplace. Nevertheless, some lesbians demonstrate high levels of adaptation and ability to manage stress, highlighting the significant role of individual psychological well-being in their psychological well-being experiences.

ABSTRAK:
Fenomena perilaku seksual yang dianggap penyimpangan, seperti lesbian, gay, biseksual, dan transgender (LGBT), diketahui dari berbagai sumber mengalami peningkatan jumlah yang signifikan. Perilaku homoseksual dinilai bertentangan dengan kodrat manusia dan dianggap mengganggu esensi maskulinitas serta menghilangkan hak-hak yang seharusnya dimiliki oleh perempuan. Tindakan ini dianggap berpotensi mengganggu keseimbangan sosial dan menimbulkan ketidakpedulian terhadap prinsip etika, kebaikan, dan empati manusia. Sehingga, bagi pekerja LGBT sering mengalami diskriminasi sejak tahap awal proses rekrutmen, penilaian kinerja, hingga promosi. Meskipun telah bekerja dalam jangka waktu yang cukup lama, pekerja yang dikenal sebagai LGBT sulit untuk mendapatkan penilaian kinerja yang baik dan kesempatan promosi. Hal ini membuat peneliti tertarik untuk membuat penelitian lebih lanjut. Tujuan penelitian ini adalah untuk mengetahui lebih mendalam tentang gambaran pengalaman psychological well-being pada seorang lesbian serta apa saja faktor yang dapat berpengaruh pada psychological well-being pada lesbian di lingkungan kerja. Subjek pada penelitian ini adalah perempuan dengan orientasi seksual lesbian dengan kriteria (1) seorang pekerja produktif (2) usia dewasa muda minimal 20 tahun di Kota Semarang. Penelitian ini berjenis penelitian kualitatif fenomenologis deskriptif (PFD). Analisis data dalam penelitian ini mengadopsi pendekatan metode penelitian fenomenologis deskriptif (PFD) yang fokus pada proses deskripsi pengalaman hingga mencapai inti dari pengalaman tersebut. Hasil dari penelitian ini kondisi psikologis Wanita lesbian dipengaruhi oleh faktor internal dan eksternal yang kompleks. Temuan penelitian menunjukkan adanya variasi dalam tingkat kesejahteraan psikologis di antara ketiga informan, dengan sebagian besar mengalami tantangan seperti stress dan kekhawatiran akan stigma dan diskriminasi. Faktor-faktor ini seringkali menjadi penghalang bagi lesbian untuk mencapai kesejahteraan psikologis yang optimal di tempat kerja. Meskipun demikian, beberapa lesbian menunjukkan tingkat adaptasi yang tinggi dan kemampuan untuk mengelola stres, menunjukkan bahwa psychological well-being individual memainkan peran penting dalam pengalaman kesejahteraan psikologis mereka.
